商业导向视角下领导人代际变更与非营利组织发展研究

The internal change of nonprofits in China is at a critical moment, the leaders of those organizations are being succeeded by another group, it can be considered as a new generation of managers with totally different knowledge and skill backgrounds replace the former generation; and it turns to be that a huge number of successors have business management background(s). However, most of recent studies are limited on the individual level impacts of leader turnover, systematical and complete consideration of why the generational turnover is “business orientation”, the mechanisms of leader’s influence background on nonprofits’ governance and management, and the risk of turnover. This project tries to combine institutional logics and social network perspective, by using big data technique, case study, experiment and survey, and Netlogo simulation, focusing on “dynamic environment-background of leader-organizational governance and management-organizational development”, to study the themes of “nonprofit leader turnover status”, “leader turnover and organizational governance transition”, “nonprofit background and managerial structure” and “the organizational risk of turnover and its prevention”, which will contribute to filling the theoretical gaps of this field, and the solutions of practical problems.

我国非营利组织的主要领导人们正在“代际”意义上发生着变更，这集中体现为新一代具备完全不同职业和专业背景的管理人群对于前一世代群体的替代；其中，拥有企业/商业背景的管理人员继任成为非营利组织领导人的趋势相对明显。然而，大部分研究和讨论多局限于从个人层面来观察和思考上述变化，并未对其成因和可能影响形成系统和成型的分析思路。本课题拟结合制度逻辑和社会网络的理论思路，围绕“动态环境-领导人背景-组织治理/管理-组织发展”这一主线，借助大数据挖掘与分析、探索性案例分析、情景实验和大样本调研以及仿真模拟等方法，分别就“非营利组织领导人变更状况”、“领导人变更与组织治理转型”、“领导人背景与组织管理结构转变”和“领导人变更引致的组织风险预防”等主题进行深入研究，以期填补这一领域的理论空白，继而为现实问题的解决提供相应方案。

课题组围绕着“动态环境-领导人背景-组织治理/管理-组织发展”这一主线，从中国非营利部门与政府、市场之间的相互勾连和影响出发，重点探索了领导人代际变更情境下“非营利组织理性化”、“社会经济与公共治理创新”以及“社会信任与非营利组织发展”等主要内容。在此基础上，课题组共发表11项标注本项目的成果，其中，1篇论文发表在国际重要刊物Nonprofit Management & Leadership上，3篇文章发表在公共管理类权威刊物《公共管理学报》和《中国行政管理》上，另外还出版了1本专著，即《理性化之路：商业视角下的非营利组织发展研究》。上述成果和发现有助于重新思考中国非营利组织生长发展历程的特殊性，从而在理论上就中国经验的独特性和普遍性进行研究和讨论，进而对政策制定者、研究者以及实践人士有所启示。借助课堂教学、社会服务和平台推广等形式，课题组的相关发现已经实现了一定的社会价值。
